The hire is the milestone everyone celebrates. The first 90 days are where it's actually won or lost.

We see strong candidates quietly disengage in month one, not because they were wrong for the role, but because nobody planned what happened after the offer.

A start date isn't an onboarding plan.

What the good ones do differently:

- Have day one ready before day one. Logins, a desk, a first task that isn't "read the manual."
- Set 30, 60 and 90-day expectations in writing, so "how am I doing?" already has an answer.
- Give them one person to ask the dumb questions. Not the whole team - one.
- Check in early and honestly. Small mismatches are cheap to fix in week two, expensive in month six.

You spent real time and money getting the right person through the door. The first 90 days decide whether they stay.

Your references can lose you a job you'd already won. Quietly, and you never find out why.

Most candidates treat referees as a formality. Employers treat them as the last real test.

A few things worth doing before you hand over names:

1. Ask first. A referee caught off guard gives a flat, hesitant reference — and hesitation reads as doubt.
2. Choose people who've seen your actual work, not the most senior name you can find. A team lead who managed you beats a GM who barely did.
3. Brief them lightly. Tell them the role and what it needs, so they can speak to what matters.
4. Never list someone you haven't checked will be genuinely positive. Assume they'll be asked the hard question.

A good reference confirms the story you told. A bad one you didn't prepare for can quietly undo it.

Line your referees up before you need them.

Most hiring decisions are made in the ten minutes after the interview - badly.

Everyone's busy, so the debrief becomes a water-cooler conversation. "Yeah, I liked them." "Same." Done. And the loudest or most senior voice quietly sets the outcome.

A short, structured debrief fixes more than people expect:

- Have each interviewer write their view before anyone speaks. First impressions shouldn't be contaminated by the room.
- Go back to the scorecard, not the vibe. What did they show against the things the role actually needs?
- Name the concerns out loud. The doubt someone swallows now is the problem you inherit in month two.
- Separate "different from us" from "wrong for the role." They're not the same thing.

Ten focused minutes, done consistently, is the cheapest quality upgrade in your whole process.

A good decision is worth a real conversation.

Changing careers rarely fails on ability. It fails on translation.

The skills usually transfer fine. What trips people up is telling the story so an employer in a new field can see it.

If you're making a move across industries in NZ:

- Lead with the transferable spine of your work: managing people, hitting deadlines, handling customers, solving problems. These don't belong to one sector.
- Reframe your CV around the new role, not your old job titles. Same experience, translated language.
- Be honest about the gap and clear about the plan to close it. Employers back people who know what they don't know.
- Treat the first conversation as a chance to prove curiosity, not to apologise for switching.

A career change isn't starting over. It's carrying what you've built into a different room.

Most recruitment fees are a percentage of a salary. Which means the more you pay your new hire, the more you pay to hire them.

On a $90k role, a 15–20% commission is $13,500 to $18,000, for the same work, whether the search took two weeks or six.

We do it differently. Talent Connection bills by the hour, not by the placement.

What that changes for an SME:

- You see where the time goes. Sourcing, screening, interviews, itemised, not hidden in a percentage.
- The cost doesn't balloon because the salary is high.
- We're not incentivised to push a "bum on a seat." We're paid for the work, not the placement.

No commission. No placement fee. No surprises on the invoice.

If your last recruitment bill made you wince, it's worth seeing the alternative.
