Deep tech does not only change industries. It is changing what companies need to look for in talent.

Attending Deep Tech Atelier in Riga last week was a strong reminder of how fast AI, drones, defense, autonomy, and industrial technologies are reshaping not only products, but entire leadership and hiring expectations.

In executive search, we often still assess people through traditional lenses: sector expertise, technical background, leadership experience, commercial track record.
Those still matter.

But in deep tech, especially in areas like AI, defense, drones, and industrial innovation, companies increasingly need something more.

They need leaders and specialists who can operate at the intersection of complexity.

People who can:
• translate highly technical innovation into operational reality
• understand scale, reliability, and ex*****on, not just ideas
• move between engineering, business, and ecosystem partnerships
• work in highly regulated, strategic, and fast-moving environments
• build teams that can adapt as technologies evolve faster than organizations do

One of the strongest takeaways for us from events like Deep Tech Atelier is that hiring in these sectors is becoming less about finding “perfect CVs” and more about identifying people who can connect worlds.

The next breakthrough in AI, autonomy, defense, or industrial tech will not only come from strong technology.

It will come from strong people, strong teams, and leaders capable of scaling complexity.

And that is becoming one of the most interesting talent challenges to watch.

Your employer brand is not only built when you hire.
It’s also revealed when you let people go.

Most organizations invest heavily in attracting talent:
employer branding, recruitment campaigns, leadership messaging, candidate experience.

But the moments that truly define a company often happen during difficult transitions.

Restructuring.
Role eliminations.
Leadership changes.
Unexpected market pressure.

In those moments, people remember:
- how transparently communication was handled
- whether respect was preserved
- whether support was offered
- and whether the company’s values still applied when decisions became difficult

Especially in a market like Latvia, reputations travel quickly.

A poorly managed exit does not only affect the person leaving.
It impacts:
- internal trust
- future hiring attractiveness

Last week, Talentor Latvia with Thibault Normand had the opportunity to attend an event organized by the French Business Club in Latvia, bringing together professionals from real estate development, infrastructure, and representatives from the City of Riga

Also an amazing presentation from Frode Gronvold and Linstow Baltic about the development of the Riga Central Business District.

The discussion started with a look at how the Latvian real estate market has evolved over the past two decades, from growth cycles to today’s investment landscape, including current returns and opportunities.

But what made the conversation particularly interesting was where it led next.

👉 Beyond real estate itself, the discussion shifted toward a broader question:
How does Latvia position itself to attract long-term international investment?

Real estate is often the entry point.
But investors ultimately look at a much wider picture:
- Stability and predictability
- Talent availability
- Infrastructure and long-term vision

What we increasingly see on the ground is that talent is becoming one of the main limiting factors, not capital or strategy.

This article from Talentor International highlights several important dynamics:
• A growing and very real skills gap

Great to attend the Swedish Chamber of Commerce in Latvia (SCCL) lunch last week, bringing together a strong group of business leaders for an open discussion with the Head of the State Revenue Service. Thibault Normand represented Talentor Latvia.

It was particularly interesting to hear about the ongoing initiatives around digitalisation and the use of AI to simplify processes, reduce administrative burden, and improve the overall experience for businesses operating in Latvia.

Beyond the presentation itself, these events are always a good reminder of how valuable direct dialogue is, the opportunity to ask questions, challenge perspectives, and better understand how institutions are evolving.

And of course, just as important: the conversations around the table and after the session. Always good to reconnect and exchange views with people facing similar challenges across different industries.
