📢 iGamingBusiness - Pentasia Salary Survey 2025 - Gaming recruitment trends shift as retention, AI and flexibility take priority in 2025

Brooke Petersen, CMO for The Conexus Group, takes us through the key iGaming recruitment trends in 2025:

🔍 Retention over recruitment
Wage growth hit 4.09 percent, but companies are investing this mainly into existing teams. Leadership development, onboarding improvements and internal capability building are becoming central to workforce strategy.

🛡️ AI governance becomes a hiring concern
As AI use increases, employers are tightening rules around how it is used in interviews and day-to-day tasks to ensure fair assessment.

🎯 Strong pool of senior candidates
Recent restructures mean more experienced leaders are now active in the market.

🌍 Flexibility and wellbeing matter most

Mid-level talent is prioritising hybrid work, family benefits and work-life balance over traditional bonus-led packages.

📢 iGaming pay rises 4.09% as AI and flexibility reshape hiring strategies

Average salaries in the iGaming sector climbed by 4.09% in 2025, the fastest growth seen in three years, according to early findings from the upcoming iGamingBusiness Pentasia Salary Survey.

📈 Tech and AI roles lead the charge

Despite economic uncertainty, demand for skills in technology, analytics, product and compliance continues to push pay upwards. In contrast, customer service roles have seen slower growth, highlighting a widening gap between high-demand and traditional functions.

“Employers are investing in critical capabilities, managing risk around AI and meeting candidates’ growing expectations around flexibility and wellbeing” says Pentasia's Managing Director Alastair Cleland.

🤖 AI adoption reshapes recruitment

AI expertise is now a key hiring trend, but it brings new challenges. Companies are tightening governance on how AI is used in interviews and daily tasks, with a stronger focus on assessing real skills rather than AI-assisted outputs.

The UK Budget has fundamentally changed the economics of online gaming.

Remote Gaming Duty jumping to 40%, and a new 25% GBD for remote betting, will push many operators into unprofitable territory. Incremental cost-cutting won’t fix a structural problem; the industry needs a new operating model.

That’s why we built Conexus Enterprise: a compliant, regulator-backed offshore workforce solution designed specifically to protect margin in high-tax markets.
Through the only PAGCOR-accredited Employer of Record in the Philippines, operators can build high-quality, gaming-literate teams at a fraction of UK/Malta cost, typically delivering 60–75% cost savings across CRM, Payments & Fraud, BI, Trading, Customer Service and more. And we can deploy full operational teams in 4–6 weeks.

This isn’t outsourcing. It’s a future-proof, compliant operating model that offers:

• Structural margin protection
• Regulator-backed governance and GDPR-aligned data handling
• A deep talent pool trained in regulated online gaming
• World-class infrastructure and hands-on local oversight
• Faster, more flexible scaling with zero administrative burden

As tax pressure, salary inflation and compliance complexity rise across Europe, operators need to rethink where and how operations are built. The brands acting now will be the ones protecting EBITDA, not firefighting it.

The result: a safer, more resilient, and more cost-efficient workforce model built for the reality operators now face.

If you’d like to discuss how The Conexus Group can help offset the impact of RGD/GBD and transform your operating model, feel free to reach out.
