UCL research analysing over 100,000 graduate applications found Black applicants are 45% less likely to receive a job offer than White applicants with the same qualifications. Ethnic minority candidates, regardless of background, are 35% less likely to be recruited than White applicants from a professional background.
Separate research from Nuffield College found ethnic minority candidates in the UK have to send 60% more applications just to get the same number of positive responses as White British applicants, with identical CVs.
Read that again. Identical CVs. Different outcomes.
This isn't a motivation problem. It isn't a skills gap. It's a structural one, and it's been proven, repeatedly, by some of the UK's most respected research institutions.
Here's what I refuse to accept, though. That the data has to be the ending of the story.
I've coached almost 500 professionals across the UK, and a significant number of them have walked in carrying exactly this weight. Knowing they were qualified, knowing they were capable, and still hitting a wall they couldn't fully explain.
What I've seen, consistently, is this. The right strategy doesn't erase bias. But it can absolutely out-manoeuvre it.
A CV built to lead with undeniable impact, not just qualifications sitting quietly on a page. A LinkedIn presence and network that gets you introduced by someone, rather than relying on a cold application alone. An interview delivery so sharp and so prepared that it becomes hard to overlook, and harder still to explain away.
I won't stand here and claim coaching fixes systemic bias. It doesn't, and it shouldn't have to be the answer. But while that system is being challenged and changed, and it is, slowly, I refuse to let talented people sit and wait for permission to succeed.
That's exactly the work I do at ADS Employment Services. An award-winning Career Coaching service built to give every client, whatever their background, the sharpest possible version of their case, until the system has no reasonable excuse left.
If the odds have felt stacked against you, that doesn't mean the outcome is fixed. It means the strategy has to be sharper.
