Managers who "manage" change are the reason 70% of transformations fail.

I've repeatedly witnessed it on manufacturing floors, in fire halls, and on project sites across Canada. A well-resourced initiative launches with genuine momentum. Slide decks are polished. Timelines are realistic. The business case is airtight.
And then, quietly, it stalls.

Not because the strategy was wrong. Because nobody led the people through it.

There's a meaningful difference between managing a change process and leading people through it. Managing change frames transformation as a project with milestones. Leading change frames it as a human experience that requires presence, honesty, and sustained attention to what people are feeling as the ground shifts beneath them.

Here's what I observe in organizations where change consistently underperforms.

Leaders communicate the what and the when. They rarely explain the why in a way that resonates personally. They announce, then retreat to their offices while the culture quietly resists in the hallways, the lunchrooms, and the group chats they're not part of.

The resistance isn't usually opposition to the change itself. It's a response to feeling managed rather than led. People can sense the difference immediately.

The signals are clear once you know what to look for. Projects slow despite adequate resources. People nod in meetings, only to revert to old behaviours by afternoon. Departments protect their turf.

What actually moves people through change is leadership that remains visible and honest when things are uncertain. That names the difficulty without catastrophizing it. That connects daily decisions to a purpose worth the disruption.

After 25 years working alongside leaders across Canada, I've learned that the organizations navigating change most effectively aren't the ones with the best project management tools. They're the ones with leaders who understand that their behaviour in times of uncertainty is the message — regardless of what the communication plan says.

At Integral HR Solutions Inc., this is the work we do with organizations ready to close the gap between strategy and culture.

If your change initiatives keep stalling in the same places, the answer probably isn't a better rollout plan. It's leadership development that equips your people to lead through what's coming.

Outdoor work continues regardless of extreme cold snaps, heat waves, wind, and storms. Those who persevere in these conditions deserve recognition.

As we face extreme cold and a severe snowstorm this weekend, I want to acknowledge the men and women who work outdoors in harsh weather conditions, through every season and at all hours.

This week, while on-site at Watford Roof Truss, I observed the yard crew working outside, preparing oversized loads for shipment under challenging Winter conditions.

Last week, during breakfast at a hotel while I was on the road, I spoke with a team of Powerline Arborists who were responding to an emergency situation to prune and remove ice-covered trees affecting utility lines.

From construction and utilities to emergency services, transportation, agriculture, and field operations, these teams ensure our communities and businesses function even when the weather is at its worst. Their resilience, professionalism, and commitment to safety in challenging conditions are truly remarkable.

If you supervise or work alongside outdoor teams, please take a moment to express your gratitude and ensure they have what they need to stay safe: the right PPE, extra breaks, warm-up/cool-down spaces, and the authority to halt work when conditions become unsafe.

To everyone working outside this weekend, your efforts do not go unnoticed. Thank you for what you do!

Leadership insights to consider over your Saturday morning coffee…

Technical skills can lead to promotions, but leadership competencies decide whether others will follow you. In this post, I will highlight that technical brilliance diminishes without the spark of leadership.

Many organizations tend to hire and promote the brightest individuals in the room, but being smart alone no longer seems enough. Technical skills open doors. Leadership qualities determine whether you will transform the organization or simply fill a role within it.

Organizations and hiring managers are often fixated on credentials, certifications, and technical skills, while overlooking the human factors that truly drive results.

On my travels, I encounter a brilliant engineer who can't generate alignment. A financial expert who understands every metric but can't inspire organizational change. A platoon chief who knows every regulation and SOP, but can't foster a culture of accountability among the crew.

Working with clients both locally and internationally, I've observed something notable: companies that prioritize cultural fit in hiring and promoting consistently outperform those that focus solely on technical skills. They recognize that skills can be learned, but leadership competencies like curiosity, resilience, self-awareness, and genuine care for others are much harder to develop.

This doesn't lessen the importance of technical competence. In today's collaborative work settings, the ability to influence, inspire, and adapt is more vital than ever. The most valuable employees demonstrate technical skills, emotional intelligence, strategic thinking, and interpersonal effectiveness.

High-performing teams exemplify this dynamic: their technical discussions are efficient because trust is built. Problems are solved collaboratively as team members feel safe sharing ideas. Knowledge transfers naturally, with experienced members eager to help develop others.

These are not merely soft skills; they are human abilities that deliver real business benefits: lower turnover, faster project completion, improved productivity, and enhanced innovation.

Effective organizations understand that every hire is a leadership hire. Whether someone directly manages people or influences outcomes through expertise, they shape culture and drive results through human interaction. The future belongs to technically competent leaders who understand that sustainable success requires both analytical rigour and authentic human connection.

What balance are you striking between technical expertise and leadership capability in your organization?

At Integral HR Solutions Inc., we work closely with clients to create highly engaging leadership development programs that focus on essential leadership competencies. When technically talented leaders increase their self-awareness, become more curious, and build resilience, positive outcomes follow across the organization.
