When the market came back after COVID it was full throttle, and everyone hired based on need for now.

Then the market stabilised, and in what we saw around 70 per cent of those hires left or were finished up. The businesses hiring well right now are doing the opposite: strategies in place, clear on what they want, hiring for where the market will be in six months rather than for this week's gap.

Need for now is how you end up doing it all again next year.

Some businesses might jaw drop on this salary.

A Melbourne property manager with three years experience, managing around 160 properties with some support, is sitting anywhere between 80 and 95 thousand right now. Location, portfolio size, support and experience all move the number. Paying under the band is possible, but you had better be sure the rest of the offer makes them want to stay.

More market numbers coming in the Melbourne Real Estate Salary Index later this year.

Next thing you know, you haven't just got one seat to fill, you've got four.

Rush a permanent hire and the maths gets ugly fast. In Sarah's experience it can cost around three times the salary once you count the rehiring, the interviewing, and the work that lands on the rest of the team while the seat sits empty. The overloaded ones get frustrated, and then they start looking too.

Short term pain for long term gain: a temp buys you the time to hire properly.

We have had candidates take 25 to 30 thousand dollars less, purely for a bit of support and flexibility.

One property manager was on a big salary managing more than 250 properties with no support. The role she moved to paid less, in a smaller business, with structure, full support and a much smaller portfolio. Six months on she is happy. As Sarah puts it, we are not training robots, we are training humans.

If people keep leaving your business, the salary is probably not the problem.

Plenty of businesses have trusted that their property manager was across compliance, right up until that person left.

More and more clients are bringing our temps in to audit a portfolio: which properties are missing checks, smoke alarms, heating and cooling, the lot, then a report and a plan to fix it. It is not formal compliance certification, there are dedicated companies for that. It is the working audit that tells a principal where they actually stand before the consumer watchdog does.

If nobody in your office owns this, that is worth a conversation.

There is nothing worse than landlords trying to figure out who their next property manager is.

Churn in property management is not an HR problem, it is a client retention problem. The biggest reason good PMs leave is simple: more properties, less support, no flexibility. Sarah's advice to principals is even simpler. Speak to them. Ask what is important to them. Helping them before they burn out costs a lot less than replacing them.

Keep the good ones. Your landlords will notice either way.

Twenty-nine temps out across Melbourne agencies this month, and around another fifteen booked in behind them.

For a team our size that is a big number, and it is not an accident. Every one of them is vetted and experienced, and our clients treat them like their own, which is why so many end up being offered the seat permanently. A good temp is someone the hiring manager wants to keep.

If you have an empty seat and cannot afford to rush the permanent hire, this is what we are for.

"Day-to-day life of a recruiter is like a rollercoaster. So what better exercise than boxing."

The team put the gloves on with Coach Igor Pocev of Lionsden Boxing Academy, who has close to 30 years of boxing and coaching behind him. His line stuck with us: whether you are throwing punches or about to close a business deal, composure is key.

The team works hard and regularly goes over and above, so getting out of the office to sweat, breathe and laugh together matters. Safe to say everyone slept well that night.

Recruitment is supposed to be transactional. This is not.

Our new Associate Director came to us years ago looking for a way into real estate, still finding his feet, about to become a young dad. We did not just place him. We backed him.

That is the part of this job we are proudest of. Hear it from him.
