You can build a place where people enjoy coming to work and still lose every high performer you have ever had.

A good culture matters. But culture alone does not develop people. It just makes the environment easier to be in.

What actually develops someone is different. It involves:

→ Giving them a problem they have never solved before and stepping back.
→ Letting them make their own decision, get it wrong, and figure out what to do next.
→ Resisting the instinct to jump in and fix it for them.

Most leaders skip this. Not because they do not care, but because it is uncomfortable to watch someone struggle with something you know you could handle faster yourself.

So they help. And in doing so, they quietly take away the one thing that would have actually grown that person.

The leaders I have seen build strong second lines all did one thing consistently. They made developing their key talent a deliberate choice, not a hope. They identified who had real potential, gave them room to take risks, and accepted that some of those risks would cost the business something.

That is not a culture decision. That is a leadership decision.

And if you are waiting for the right environment to produce your next generation of leaders, you will be waiting a long time.

Most senior professionals in this region did not arrive here with stability.
