AI is impacting hiring in the Bay Area in a big way right now.

And honestly, it’s getting a little out of control.

You’ve got AI rewriting resumes to match every single job description.
Every keyword hits. Everything looks perfect.

Then you layer in applicant bots.

Now roles are getting thousands of applicants in a matter of weeks.

On the surface, that sounds like a good thing.

It’s not.

Especially in accounting and finance, where precision actually matters.

More applicants doesn’t mean better candidates.

It just means more noise.

And the real risk is the right people get buried.

That’s what I’m seeing more than anything right now.

If a candidate can’t show up with real presence in an interview…

They’re probably not going to work at a high level in finance.

This isn’t about being polished.

It’s about how you show up.

Because the job isn’t just doing the work.

You’re sitting in front of exec teams.
You’re explaining numbers when things don’t add up.
You’re having conversations no one else wants to have.

That’s the role and when someone treats the interview casually…

It usually tells you what you need to know.

Interviews are when people are on their best behavior.

If it’s not there then, it’s not showing up later.

The best candidates I’ve worked with are consistent.

They show up ready. They’re engaged. They take it seriously.

One thing that matters more in accounting and finance than people realize.

The role has to match the stage of the business.

Same title. Completely different job depending on where the company is.

Early stage, you’re building from scratch.
Later stage, you’re optimizing and scaling.

If you don’t align those two things, it breaks pretty quickly.

That’s where most misses happen.

It’s not about finding a good candidate.
It’s about finding the right fit for that exact moment in the business.

If you’re not willing to invest in finding great finance talent…

you’re probably not going to land it.

I see this all the time.

Companies say they want top Controllers.
Strong finance leaders.
People who can actually fix things.

But the approach is:

Post a job
Wait
Review resumes
Move slow
Push on comp

And hope the right person shows up.

That’s not how this market works.

The best finance talent isn’t sitting around applying to jobs.

They’re:

→ getting pulled into opportunities
→ getting referred
→ choosing between multiple options

And when they do engage…

They’re paying attention.

How serious is this company?
Is the role clearly defined?
Do they actually know what they need?
How fast do they move?

If that’s unclear, they move on.

The teams that land strong finance hires don’t get lucky.

They’re intentional about it.

Time, clarity, and decisiveness.

Everyone else keeps saying “the market is tight”

When really…

they’re just not set up to win the hire.

I see this a lot with accounting and finance leaders.

Pushing down instead of pushing up.

I get it.
You’re responsible for the budget.
You’re protecting the business.

But your team needs to know you’ve got their back too.

The best leaders know when to do both.

When to hold the line.
And when to advocate for their people.

That balance doesn’t come easy.
But you don’t have to figure it out alone.

The finance community is stronger than ever right now.
More leaders sharing, mentoring, and helping each other navigate it.

And honestly, it’s great to see.

There’s a lot of strong, loyal finance professionals out there who don’t get enough recognition.

That’s starting to change.

A CFO hiring someone they’ve worked with before… is usually a mistake.

I see it all the time.

“We’ve worked together before.”
“I trust them.”
“I know what I’m getting.”

Feels safe. It’s not.

It’s one of the easiest ways to miss on a critical finance hire.

Because you’re not actually hiring for the role in front of you.
You’re hiring based on what worked in the past.

And those are rarely the same thing.

Different company. Different stage.
Different systems. Different pressure.

Same person. Completely different job.

That’s where it breaks.

The hire isn’t bad… just wrong for what you need now.

And because there’s history, it drags.

You give it more time than you should.
You overlook things you wouldn’t otherwise.
You convince yourself it’ll click.

By the time you adjust, you’ve lost months.

The best CFOs I’ve seen are disciplined here.

They value relationships.
But they don’t hire based on them.

→ role first
→ stage of the business
→ what needs to be fixed right now

Not familiarity.

Because hiring someone you know feels safe.

But it’s often the riskiest decision you make.

Everyone in accounting and finance is talking about AI in hiring right now.

What I keep hearing in conversations with clients is the same thing.

There’s just a lot of noise.

The volume of applicants has gone way up.
A lot of it is AI driven.

Resumes look great.
Almost too perfect.

Everything lines up on paper.

But then you actually talk to someone… and it’s just not there.

The experience doesn’t match.
The depth isn’t what it looked like.

And it keeps happening.

That’s what teams are dealing with.

It’s not a candidate problem.

It’s a signal problem.

It’s harder to figure out who can actually do the job.

Everyone says they want A players.

Most companies don’t.

They want:

→ low risk
→ easy interviews
→ people who check every box

That’s a safe hire.

A players are uncomfortable to hire.

They:

• challenge how things are done
• ask better questions than the interviewer
• don’t perfectly match the job description

And here’s what I see all the time:

Company says they want top talent

Meets someone who thinks differently

Gets uncomfortable

Passes

Then goes back to the market and says:

“We’re not seeing strong candidates”

You did.

You just didn’t hire them.

Databases don’t win searches anymore.

Everyone has access to the same tools now.

What actually matters in accounting and finance recruiting is how you run the search.

Being clear on what the company is really dealing with.
Being honest about what the role actually is.
And taking the time to understand what someone’s a fit for… not just where they’ve worked.

That’s the difference.
